The Influence of Motivation on the Implementation of Sustainable Professional Education Development at Doctors at Tanjung Pura Langkat General Hospital, North Sumatra

Introduction

The development of sustainable professional education (P2KB) for doctors plays a crucial role in enhancing the quality of medical practice services. However, a preliminary survey conducted in May 2009 at the Tanjung Pura Langkat General Hospital revealed that 60% of doctors had a poor level of participation in the P2KB program. This raises a pressing question: What are the underlying factors contributing to the low participation of doctors in this program? This study aims to investigate the influence of motivation on the implementation of P2KB in doctors at the Tanjung Pura Langkat General Hospital.

Background

The Tanjung Pura Langkat General Hospital is a prominent healthcare institution in North Sumatra, providing essential medical services to the community. The hospital's commitment to delivering high-quality healthcare services is reflected in its implementation of the P2KB program. However, the low participation of doctors in this program poses a significant challenge to achieving the program's objectives. The P2KB program aims to enhance the skills and knowledge of doctors, ultimately improving the quality of healthcare services. Therefore, it is essential to identify the factors contributing to the low participation of doctors in this program.

This study employed a descriptive survey approach to analyze the influence of intrinsic and extrinsic motivation on the implementation of P2KB in 30 doctors at the Tanjung Pura Langkat General Hospital. The intrinsic motivation factors under study included:

  • Achievement: The recognition and appreciation of doctors' work performance
  • Recognition: The acknowledgment and appreciation of doctors' contributions to the hospital
  • Responsibility: The sense of accountability and ownership among doctors
  • Opportunities for progress: The availability of opportunities for doctors to develop their skills and knowledge
  • Job satisfaction: The overall satisfaction of doctors with their work environment and job responsibilities

Extrinsic motivation factors included:

  • Work safety and safety: The provision of a safe and secure work environment
  • Working conditions: The availability of necessary resources and facilities for doctors to perform their duties
  • Work procedures: The clarity and effectiveness of hospital policies and procedures
  • Technical supervision: The availability of guidance and support from senior doctors and hospital administrators
  • Interpersonal relationships: The quality of relationships among doctors, hospital staff, and patients

Data was collected through questionnaires and interviews, and analyzed using a linear regression test on Alpha 5%.

Results

The results of this study showed that two variables, namely Achievement and Opportunities to advance, have a significant influence on the implementation of P2KB. This finding underlines the importance of appreciation for achievements and opportunities to develop for doctors.

Discussion

The results of this study suggest that intrinsic motivation factors, particularly achievement and opportunities to advance, play a crucial role in influencing the implementation of P2KB. This finding is consistent with previous studies that have highlighted the importance of intrinsic motivation in driving employee engagement and performance. The recognition and appreciation of doctors' work performance and the availability of opportunities for them to develop their skills and knowledge are essential in motivating doctors to participate in the P2KB program.

Suggestions for Increasing Doctor's Participation in P2KB

Based on the findings of this study, the following suggestions can be applied to increase doctor's participation in the P2KB program:

For the Head of Tanjung Pura Hospital:

  • Encourage appreciation for doctor's work performance by inviting senior exemplary doctors from various levels (local, regional, international) who have advantages in science and medical practice.
  • Facilitating comparative study visits or internship programs to other hospitals at home and abroad who have outstanding doctors.

For the Indonesian Doctors Association (IDI), Health Office, and the Ministry of Health of the Republic of Indonesia:

  • Apply policies in the career and promotion development process that focuses on doctor's competence.
  • Provide opportunities for doctors to increase their knowledge, skills, and careers.
